Ce n\u2019\u00e9tait pas la premi\u00e8re fois qu\u2019ils travaillaient toute la nuit (et \u00e7a n\u2019allait pas \u00eatre la derni\u00e8re), mais ce jour-l\u00e0, j\u2019ai vu la situation pour ce qu\u2019elle \u00e9tait vraiment. <\/p>\n\n\n\n<p>J\u2019ai d\u00e9cid\u00e9 sur-le-champ que les heures suppl\u00e9mentaires et le manque de sommeil ne seraient plus la pierre d\u2019assise du succ\u00e8s de l\u2019entreprise.<\/p>\n\n\n\n<p><strong>Ce jour-l\u00e0, j\u2019ai pris\nun pari risqu\u00e9&nbsp;: \u00e0 l\u2019avenir, le travail ne se ferait plus aux d\u00e9pens de la\nqualit\u00e9 de vie des employ\u00e9s. <\/strong><\/p>\n\n\n\n<p>L\u2019industrie du jeu vid\u00e9o est r\u00e9put\u00e9e pour ce qu\u2019on appelle\nle <em>crunch&nbsp;time<\/em>, ces p\u00e9riodes pr\u00e9c\u00e9dant\nla sortie d\u2019un jeu o\u00f9 des \u00e9quipes enti\u00e8res doivent accumuler les heures\nsuppl\u00e9mentaires pendant plusieurs semaines, voire plusieurs mois. Behaviour ne\nfaisait pas exception \u00e0 la r\u00e8gle&nbsp;: je voyais le <em>crunch<\/em> comme le prix \u00e0 payer pour nous montrer \u00e0 la hauteur des\nattentes de nos clients et de nos joueurs.<\/p>\n\n\n\n<p>Le moment \u00e9tait venu de mettre fin \u00e0 cette habitude.<\/p>\n\n\n\n<p>Est-ce qu\u2019un employ\u00e9 qui travaille 8&nbsp;heures par jour peut\n\u00eatre aussi productif que son coll\u00e8gue qui demeure au bureau deux fois plus\nlongtemps? Est-ce que des processus plus efficaces suffirait \u00e0 rendre le crunch\nobsol\u00e8tes? \u00c0 titre de pr\u00e9sident, est-ce que j\u2019\u00e9tais responsable du bien-\u00eatre des\nemploy\u00e9s?<\/p>\n\n\n\n<p>Oui.<\/p>\n\n\n\n<p>Oui.<\/p>\n\n\n\n<p>Et oui.<\/p>\n\n\n\n<p>Comment m\u2019y suis-je pris? \u00c7a n\u2019a pas \u00e9t\u00e9 facile, et \u00e7a n\u2019est\npas arriv\u00e9 du jour au lendemain. J\u2019ai mis dix ans \u00e0 transformer Behaviour en ce\nqu\u2019elle est aujourd\u2019hui&nbsp;: une entreprise o\u00f9 les p\u00e9riodes de <em>crunch<\/em> sont un souvenir lointain, et o\u00f9\nles employ\u00e9s peuvent toujours aller chercher leurs enfants \u00e0 l\u2019\u00e9cole ou \u00e0 la\ngarderie.<\/p>\n\n\n\n<p>J\u2019ai commenc\u00e9 par interdire les nuit\u00e9es au bureau. Les\n\u00e9quipes pouvaient travailler aussi tard qu\u2019elles le d\u00e9siraient, mais je ne voulais\nplus \u00eatre accueilli le matin par des d\u00e9veloppeurs zombies.<\/p>\n\n\n\n<p>Ensuite, j\u2019ai arr\u00eat\u00e9 d\u2019encourager les employ\u00e9s \u00e0 travailler\nla fin de semaine pour respecter les \u00e9ch\u00e9ances. Ceux qui le d\u00e9siraient\npouvaient (et peuvent toujours) le faire, mais je ne voulais plus qu\u2019il\ns\u2019agisse d\u2019une exigence.<\/p>\n\n\n\n<p>Je me suis entour\u00e9 de gestionnaires qui partageaient ma vision.\nTout changement organisationnel fondamental doit venir du sommet, mais \u00eatre\nimplant\u00e9 \u00e0 tous les \u00e9chelons de l\u2019entreprise.<\/p>\n\n\n\n<p><strong>Huit heures de\ntravail intense = un bureau vide \u00e0 18&nbsp;h<\/strong><\/p>\n\n\n\n<p>Travailler intens\u00e9ment implique de faire compter chaque minute,\nde tout planifier avec une rigueur extr\u00eame, et de proc\u00e9der \u00e0 une allocation\nefficace des ressources. Analysez attentivement ce qui se passe dans votre\nmilieu de travail, et vous serez assur\u00e9ment surpris de constater la proportion\ndes pr\u00e9cieuses heures de travail qui sont perdues. <\/p>\n\n\n\n<p>Chez Behaviour les employ\u00e9s travaillent avec une concentration implacable pendant huit heures, chaque jour. En \u00e9change, tous quittent le bureau \u00e0 une heure raisonnable pour passer du temps de qualit\u00e9 avec leurs proches.<\/p>\n\n\n\n<p>Est-ce que tous les directeurs de Behaviour d\u00e9connectent \u00e0\n18&nbsp;heures tapantes? Bien s\u00fbr que non. Comme tout dirigeant d\u2019entreprise,\nje m\u2019attends \u00e0 ce que nos clients\/joueurs re\u00e7oivent une r\u00e9ponse rapide aux demandes\nurgentes. <\/p>\n\n\n\n<p><strong>Les chiffres sont\nplus \u00e9loquents que l\u2019\u00e9nonc\u00e9 de vision le plus sinc\u00e8re. <\/strong><\/p>\n\n\n\n<p><strong>En 2018, 0,25&nbsp;% de toutes les heures travaill\u00e9es chez Behaviour \u00e9taient des heures suppl\u00e9mentaires. <\/strong>Ce n\u2019est m\u00eame pas assez pour justifier un poste \u00e0 temps plein. Cette m\u00eame ann\u00e9e, nous avons lanc\u00e9 <strong>100 <\/strong>mises \u00e0 jour, collabor\u00e9 \u00e0 la cr\u00e9ation de <strong>15<\/strong> nouveaux jeux, et gagn\u00e9 <strong>20,763,454<\/strong> nouveaux joueurs \u00e0 l\u2019\u00e9chelle mondiale.<\/p>\n\n\n\n<p><strong>Ma vision ne fait pas\nl\u2019unanimit\u00e9. Et c\u2019est parfait comme \u00e7a.&nbsp; <\/strong><\/p>\n\n\n\n<p>J\u2019ai rencontr\u00e9 des chefs d\u2019\u00e9quipe qui d\u00e9pendaient du crunch\ncomme outil de gestion. J\u2019ai eu \u00e0 g\u00e9rer des employ\u00e9s m\u00e9contents qui croyaient\nque le <em>crunch<\/em> \u00e9tait indispensable \u00e0\nla livraison de jeux de qualit\u00e9. J\u2019ai re\u00e7u des appels de la part de clients\nstup\u00e9fi\u00e9s que personne ne r\u00e9ponde au t\u00e9l\u00e9phone apr\u00e8s 21&nbsp;h. <\/p>\n\n\n\n<p>Mais vous savez quoi? Depuis que j\u2019ai aboli les p\u00e9riodes de <em>crunch<\/em>, nous n\u2019avons jamais perdu de\ncontrat ni de client, manqu\u00e9 une \u00e9ch\u00e9ance ou d\u00e9pass\u00e9 un budget. Et nous n\u2019avons\njamais cess\u00e9 de cro\u00eetre.<\/p>\n\n\n\n<p>De cette transformation fondamentale de notre culture\nd\u2019entreprise, je retire une chose&nbsp;: une bonne qualit\u00e9 de vie favorise le\nbien-\u00eatre et la productivit\u00e9 des employ\u00e9s.
